The Real Job of a Broker: Building a Team Around Strengths

“Don’t think about what the broker wants or what the agent wants. Look at what the agent is good at and create a synergistic team that can take things to the next level.” – Jorge Vazquez

The Early Days: A 21-Year-Old With a Big Dream

When people see me now, running companies, managing over 40 properties, leading a brokerage with 50+ agents, they might think I’ve always had it figured out. The truth is, when I bought my first property at 21, I was flat broke.

I had three jobs. I was juggling school, trying to keep my head above water, and no bank wanted to touch me. Income too low. Too much risk. Too young. You name it, I heard it.

But then something clicked — I finally got approved for a loan. That moment was life-changing. I quit every single job the same day and told myself, “From here on out, I’m an entrepreneur.”

Was it scary? Absolutely. But that leap of faith set the tone for the rest of my career.

From Banker to Broker

Before I ever touched real estate full time, I worked as a financial advisor and banker. And honestly, that background shaped everything I do today.

Think about it. In finance, we’d never pitch stocks without showing a chart, a projection, a clear 5-year outlook. Yet in real estate, all people seemed to talk about was granite countertops and square footage.

I thought, this doesn’t make sense. Real estate isn’t just a house. It’s an investment vehicle. What if I treated it the same way we treated stocks and retirement plans?

That idea became the DNA of Graystone. I built a brokerage around showing clients how real estate builds wealth, not just how to find a “dream home.”

Choosing a Side: Finance or Real Estate?

At one point, I had to make a choice. I loved helping people with retirement planning, but real estate kept pulling me back in. Every deal I touched gave me energy. Every conversation with investors felt like it was leading somewhere big.

The problem was, the two worlds didn’t always mix well. If I posted something about real estate, the finance side didn’t like it. If I talked too much about finance, the real estate people didn’t get it.

So I made a decision: I would merge the two. I’d take the financial knowledge I had and inject it into real estate. And that’s what changed everything.

How Graystone Started

Graystone wasn’t born out of a perfect business plan or some big investor backing me. It started with an idea:

  • Treat real estate like an investment, not just a transaction.

  • Combine traditional brokerage with investment and commercial opportunities.

  • Build a team that grows wealth for clients, not just sells them houses.

That formula worked. And over time, we grew from just a few deals a year to thousands of transactions, working with investors across the globe.

Advice for Agents Who Want to Be Brokers

I get this question all the time: “Jorge, how do I go from agent to broker?”

Here’s my honest answer:

  1. Be the best agent you can be first. Don’t rush it. Get good at the basics.

  2. Find your niche. Maybe it’s luxury homes. Maybe it’s investment properties. Maybe it’s relocations. Build around that.

  3. Don’t copy what everyone else is doing. A niche brokerage will beat a generic one every single time.

Too many agents rush into being brokers without really knowing who they are in the business. And that’s why they fail.

The Real Job of a Broker

Now here’s the part most people miss. A broker’s job isn’t about what they want. It’s not even about what the agents say they want.

The job of a broker is to identify what each agent is naturally good at and build a team that complements each other.

  • Some agents are great at cold calls.

  • Some thrive on networking and referrals.

  • Some love chasing deals.

  • Some are closers who can seal anything.

Alone, each of those skills is good. Together, they’re unstoppable. That’s synergy. And that’s the broker’s real job — not to control, but to align.

And let me add this: as a broker, your agents are your clients. Treat them that way. Support them, mentor them, and give them tools to succeed. When they win, you win.

What New Brokers Need to Know

If you’re serious about becoming a broker, here’s what I tell every aspiring leader:

  • Have a real plan. Don’t wing it. A business plan with achievable goals is non-negotiable.

  • Start with small wins. Even a 10% improvement matters. Build momentum step by step.

  • Have savings. Don’t pressure your agents because you’re short on cash. This business is about serving them, not squeezing them.

  • Listen more than you talk. Every agent has strengths. Learn them. Then help them get to the next level.

I’ll be real with you — this isn’t an easy business. But if you approach it with the mindset of serving and creating synergy, you’ll build something powerful.

My Biggest Lesson

After 20+ years, thousands of transactions, and plenty of mistakes, here’s what I know for sure:

The most important thing I ever did wasn’t buying my first house, or even starting Graystone. It was learning to look at people for what they’re naturally good at, then building around that.

That’s how you create a team that wins.

Closing Words

So if you’re thinking about becoming a broker, remember this:

Don’t make it about what you want. Don’t even make it about what your agents say they want. Focus on what they’re good at, and build a team that takes those strengths to the next level.

That’s the real job of a broker.
